I used to think Gordon over exaggerated the food reviews but he's had so much cooking experience that I can't complain
I think he does. Food could taste mediocre, but as it's scripted reality, they throw in their own story.
From what I think, the restaurants are obviously real. They tell Gordon's team what's up (not many customers, etc), then the team thinks about parts of that, that could be made better. So for example when the food isn't that bad, Gordon just says it's really bad for the camera. He does help them with the restaurant, but bits of all of that are fictional to have a better and smoother experience as a viewer

Fresh Frozen isn't inherently terrible. Fish specifically CAN be frozen and taste exactly like fresh. The thing about that though is that generally it is flash frozen with liquid nitrogen and doing so is expensive and is generally only done with deep sea fish that will go bad before getting to your plate.
A lot of sushi chefs swear by flash frozen over fresh-never frozen. In America and Europe all sushi has to be frozen by law, but if you go to a legit sushi restaurant the sushi will be delicious still. Also, sushi restaurants aren't keeping that fish frozen in their freezer for weeks or months. They use it all within a couple of days.

I get that, but none of these chefs have ever flash frozen a dish, they get ingredients freeze them for months in a putrid walk in and then they call it fresh frozen.
Flash frozen fish is more of an exception to the rule
With sushi you’re supposed to freeze it to kill off any parasites. There’s a proper way good chefs will do this though it’s not just “throw it in the freezer”

They usually have nothing to do with the food that is served. And sometimes they are even mistreated by the owners.

I'm not sure there's anything Gordon Ramsay hates more than arrogant oblivious people who refuse to see what the problems are and the need for change. Usually the servers aren't in that category and are just collateral damage.

I saw that at (at least one of) his places, every evening before dinner service he puts a $100 bill on the wall and whichever server is the 1st to sell one of every item on the menu gets it at the end of the night. As a server, I think it's a brilliant way to incentivise your FOH staff.

I like how Gordon treats the waiter and waitresses with respect. Like you can see he wants to blame them but then realizes it’s not they fault.
He knows that they're the face of your business too. And the fact they almost always know the food is bad, better than the chef
I don’t think he wants to blame them. I think he is just so appalled that he has to vocalize his displeasure. The wait staff just happen to be there, but he is more than happy to talk to the camera.

As someone that has been a waiter before, I really appreciate how Gordon is very gracious with the waitstaff. He understands that the waiter didn't cook the food.
You can see that he’s a breath of fresh air to these servers, between shitty food, shitty owners, and shitty customers that every restaurant experiences
Wait staff get the shit so often, gordon owning loads of restaurants means that he definitely knows that a waiter isn't someone to be a dick to when there's a problem.

Honestly, I don't know what they want to get told. You can't sugar coat it. If the food tastes like trash, then they are going to get told that it tastes like trash. You can't get better if you aren't told what your mistakes are. If they own a restaurant then they should be open to criticism instead of becoming defensive when they are told the problems.
