short answer: create applications. ask for time zones so you can have atleast 1 mod online at once. ask for prior experience and look into the servers they provide. make sure they are active, check their messages in the server, check their level and also see if you can trust them based on your connection and their behaviour in the server. check their prior punishments.
Do voice interviews after applications if you feel comfortable, it'll say a lot more about not only make your server seem more professional but it will also let you know a lot more about the person applying, like their maturity or make sure they're honest about their age (it's pretty easy to tell when there's a 12 year old claiming they're 16.)

I got a new mod recently. They took over the server and ruined everything I could only delete it and start over. I will definitely use this so that wont happen again
Always always always make sure your lowest mods have no perms but what they need to moderate (ban kick mute wan etc) the better higher the mod the more perms they get, that way the new ones won’t rip up your server

You can apply for staff. They are mostly use for shot moderating. And helping with the channels and stuff. If you apply for moderator. Oyu have to be more active than staff. And you have to do pure moderation and you can help with the server. You don't have to be insensively active as staff but you have to for Moderator. After moderator you get promoted on how you work. So those are the 2 apps of my server and basically the staff team structure of my server

I watched different Videos about how I can improve my Server and everything but it won't really work because the problem on my Server are the people. We have 700 members and I would say 95% of them are under 18 and 60% of then are under 16 and I think around 25% are even under 13 and it's difficult to moderate a Server full of childs. Some of them are toxic and don't do what is written in the rules and my Server also never gets that active because everyone is scared there happens an argument and 95% of the Server members are shy and introvert. I think this is an unsolveble problem because I can't change people.
My moderation team is very good, I just need more because people think its a joke. Use Customs tips, I would say them if it was me. I also applied to work for discord, I hope I get it.
